The research examines: spiritual leadership processes in the Bible; secular organisational theories on leadership development; church dynamics.  Some leadership development principles are identified and applied in the ministry project.  A Christian educational design for leadership development incorporating the use of small group experience is presented.  The project involved a short-term church leaders development group for lay leaders. Stage One (Attending) examines literature concerning tradition (the doctrine of Imago Dei), experience (the feminist theology of Letty Russell), and culture (the recent work on codependency).  Stage Two (Asserting) posits a shift in the understanding of the doctrine of Imago Dei and develops a theology of self-esteem; and, Stage Three (Acting) describes a thirty-week course designed and tested as a means of systemtic intervention in an Episcopal congregation. The results of this intervention are measured as pre- and posttests by using the Secord-Jourard Self Cathexis Scale and the Gecas 12-item Semantic Differential Scale (both highly reliable and valid instruments). The project reviews the biblical, historical, theological, administrative, and modern-day applications of this doctrine.  The author interviews lay and clergy staff and distributes questionnaires to congregations at six midwestern Presbyterian Churches.  The conclusions of the project and demographic studies show that the trend towards more paid lay church staffs will accelerate. After a review of biblical, theological, and psychological literature, the lay board members of six selected churches were surveyed for demographic information, opinions regarding volunteerism, and theological beliefs. The pastors of those six churches were personally interviewed regarding the same items.
