The church leadership team is strengthened when a strategic transition plan is implemented that allows the senior pastor to 'leave well' and the church to progress even after his departure. The project director worked with the church leadership team to effectuate such a plan. It identified and addressed the strategic and practical issues created by the senior pastor's transition. Special attention is given to a research-action project of the Alban Institute.  Insights of three area ministers (denominational personnel who serve as resources to local churches and pastors) concerning matters of long tenure are then summarized from interviews.  The main body of the work involves case studies of five pastors whose tenure in a given location has been from 7 to 14 years.  Written materials provided by each are examined and compared, after which highlights from personal interviews are reported. Where the people as a whole and the pastor have shared significant mutual trust, such 'corporate' trust begins to weaken while the personal ties, or 'one to one' trust between the pastor and individual parishioners grows deeper.  What do these paradoxical-seeming changes mean?  nearly eighty such pastorates were studied to learn how the pastor can maintain strong corporate trust as well as the individual trust that results in good pastoral care. This study sought to gather information on successful and unsuccessful transitions by focusing on three participants in each transition:  the predecessor, the successor, and the congregation.  Twenty pastors from the Western New York Conference of the United Methodist Church were chosen to be interviewed based on meeting the following criteria:  1) full-time pastors appointed at some point in their vocation to succeed a pastor who had served the congregation for nine years or more; 2) for those currently serving in that position, a minimum tenure of two years was required; and 3) for those not currently serving in that position, the term of service needed to have ended within the past five years. Data analysis was based on the transcripts of those interviews.  In regard to the three participants in pastoral transitions the major findings included:  1) the choices the predecessor made in relating to the congregation and supporting the new pastor were more important than whether he or she remained in the church and community; 2) a healthy process of grieving and letting go of the predecessor was critical if the congregation was to welcome and follow the new pastor; 3) the incoming pastor's ability to understand the congregation and exert appropriate leadership was essential in each transition.  The increasing length of pastorates in the United Methodist Church requires attention to the dynamics of succession following long-term pastorates. Chapter two examined the biblical material pertaining to transition.  Chapter three presented various leadership and personality styles of pastors to understand how these factors affect transition.  Chapter four examined models of church transition.  The transitional Baptist model was examined along with models used by different denominations. The effectiveness of two other models (First Baptist Church, Dallas Texas, and Shades Mountain Baptist Church, Birmingham, Alabama/First Baptist Church, Carrollton, Texas) was evaluated.
