The thesis is that most pastors are locked into leadership forms that reinforce their comfort zone and emotional needs. The structure of this paper consists of four components: surveys, biblical exploration, contemporary influences and personal insights. The author explored and evaluated a diverse sample of theological schools to help assess current training and to give clues for an improved model of spiritual leadership education for the ministry. The purpose of the project was to equip lay leaders, in order to fashion, field, and lead an adult leadership team. Goals included: (1) enhancing church leadership and ministries; (2) improving the image of the church in the community; (3) replicating leaders throughout the body; (4) repairing damage from discord and abating internal conflict that has stifled the church's progress over the years. Consulting numerous print and electronic journals, ongoing leadership training programs and pastors, the project director designed a biblically-based teaching module that addresses spirituality, leadership skills training, gifts analysis with service opportunity, and conflict resolution. Another important element is evaluation of the trainees, director, and overall program effectiveness. It documents the experiences of seventy-eight men and women, clergy and lay, who served in senior leadership roles in mid-level judicatories, congregations, and seminaries representing nineteen denominations. The central thesis of this paper is that a vision and ministry, no matter how impressive, cannot belong to one leader but must be embodied in the community through its leadership.  Grounded in the theology of Howard Thurman, it calls attention to the pervasive injustices of living in a society of white privilege, racial prejudice, segregation, and discrimination, and to our blindness as members of Christian congregations within this society. The project consisted of survey, seminar, training and follow-up with churches. As a result, church leaders and Sunday school teachers were challenged and changed attitude toward children's ministry. However, in order to implement effective children's ministry, more is required than changed hearts of leaders. This project, therefore, developed lectures on the creation ordinances of Genesis, the wisdom sayings of Proverbs, the beatitudes of Matthew's gospel, and the key vice and virtue lists of the New Testament.  The research design combined thirteen weeks of instruction, weekly sermonic reading, daily practice of the spiritual disciplines, and evaluation instruments.
