Ministries that could last several years end up lasting just a few years due to unmet expectations and the inability to resolve conflict.  In this work, the author contends that long-term ministry is valuable.  Ministries lasting ten years or more are normally based on mutual trust between pastor and congregation.  The depth of relationship brings trust and stability to a church unknown in shorter pastorates. The literature supports this in both religious and secular fields.  Those entering ministry need to be well prepared for the rigors of relationship building, making themselves vulnerable and open, while still maintaining a level of trust and professionalism. The Convention of Atlantic Baptist Churches is comprised of over 500 churches and is benefiting greatly from the dedicated service of pastors who are daring to pay the price of long-term service.  Their insights were a primary source of research in determining what relational factors are paramount in the building of a marathon ministry.  Consulted also were the executive and regional ministers who from their perspectives add much as they consult with search committees, pastors, and congregations in crisis.  They serve on the front lines of ministry and understand well the pressures that go along with building a significant relational ministry.  Several theological themes were discussed under the heading of the struggle between the sin-led life and the Spirit-led life.  Such subjects as submission, partnership, and shepherding were viewed through these lenses. This aided greatly in discerning the primary issues facing churches and pastors as they pursue significant ministry together. But Jesus did not stop with servant leadership.  He took his leadership with the disciples to the next level when he stated, 'I no longer call you servants, because a servant does not know his master's business.  Instead, I have called you friends, for everything that I learned from the Father I have made known to you (John 15:15).  This thesis develops the idea that leadership modeled after the ministry of Jesus, which includes the ingredient of deep friendship, is more effective than leadership that does not include friendship.  In developing this idea, this thesis examines the reasons leaders have often avoided friendship and how doing this has compromised their effectiveness. It presents research from over one hundred surveys, showing how friendship has been central in the development of leaders (both clergy and laity alike). It also examines historical and contemporary writings on friendship to support this idea. Pastoral leadership is one of the fascinating challenges facing the 21st century church today. This thesis is not an exposition of the theology of congregations or of church ministry.  It attempts merely to describe and analyze what Dr. Eldin Villafañe refers to as 'the hermeneutical circle of social ethics.'  This systemic point of view involves three steps, which ask three basic questions: Clarification -- what is significant about this issue?  Conceptualization -- how do the Bible and precedent literature ground this project?  Confrontation -- what are the recommendations for further research?  In the introduction and chapter one, we do the first step by carefully looking at the social relevance present in our society that relates to the issue. In chapters two through four we carry out the second step by consulting other precedent research sources and doing theological and system reflection.  The third step involves developing a clear strategy consistent with a systems view of reality that relates to the first two steps.  The primary premise of this work is that long-term African American pastors and their congregations must plan for pastoral transition.  In so doing they ensure consistency and continuity of the overall ministry of God. The overarching framework used in this project is what Eldin Villafañe refers to as 'the hermeneutical circle in social ethics.'  The three steps of this paradigm have been explored from a systems thinking point of view.  These three steps each ask a basic question: Clarification -- what is going on? Conceptualization -- what do the Bible and other pertinent disciplines say?  Confrontation -- how do we respond?  The first step involves doing careful social analysis to gain a broad contextual understanding of the issue at hand (introduction and chapter one).  The second step requires biblical and theological reflection, again from a systemic perspective. This involves the examination of pertinent sources of literature and theology that in some fashion inform the issue (chapters two and three).  The third step involves developing clear strategies which are consistent with a systemic view of reality and that flow out of the confluence of the first two steps (chapter five).  A primary premise of this work is that leadership transitions in general will occur in the church, whether they are planned for or not.  This reality is more complex in ethnic churches where oftentimes systemic approaches can be used to address a systemic situation. The complex system of Cambridge Community Fellowship Church served as the case study for this project.  The framework for this study is provided by Eldin Villafañe's hermeneutical circle, which progresses as clarification (clarify the issue and the challenges at hand), conceptualization (applicable theological and sociological analysis), and confrontation (principles or next steps of addressing the issue).  Clarification involves examining two of the central elements of CCFC, its postmodern ethos and its emergence from the immigrant experience.  To that end, postmodern culture was studied from various angles.  Additionally, the development of second generation ethnic American identity was also studied. Conceptualization involved the movement towards developing a relevant postmodern theology applicable in the urban context. Conceptualization also involved the application of systems thinking to unpack the system of CCFC in order to address specific issues at CCFC.  Confrontation calls for the development of strategies and principles to address the various issues. The first model is a long-term leadership training program designed to empower the existing pastors through [a] weekend training program. The second model is a short-term leadership training program designed to equip pastors who do not have the opportunity to go to long-term leadership training. The models were tested by twelve Christian leaders with experience in missionary training schools.
