There is a plan together with a training manual and the evaluation of the results of the research.  The result shows that the small group leadership training group was successful in terms of relationships, giving materials, and promoting spiritual growth.  Prayer and the relationship with God are the foundations of the ministry.  The small group improved through collecting materials and lengthening discussion time. The author examines the New Testament terms 'elder,' 'overseer,' and 'pastor,' asking how associate pastors fit into the mix.  He then examines Scriptural examples of men who held positions akin to 'associate' status, who were later elevated to senior leadership ranks -- Joshua, Elisha, the disciples, and Timothy. Field research consisted of interviewing six senior pastors who formerly were associate pastors.  From these interviews the author compiled a list of activities to prepare himself for the transition from an associate to a senior pastorate, and then reported on the fulfillment of the activities. Major factors that intervene to produce this disparity are denominational structures, educational requirements, racial and cultural influences. In Caucasian churches, ministers seem to be in paid staff positions while in African-American churches, many ministers (excluding pastors) are in positions with little or no compensation and appear to do many voluntary functions. Women in both types of churches are underutilized and seem to be in supportive roles. Rev. Neville Gosman met weekly with each of the five men for one year to help these five potential leaders grow into maturity and to meet the critical need at City Heights Church to expand its leadership base. Two separate standardized single-group interrupted time-series surveys were given to all five first time leaders, a control group, and thirty active participants of City Heights Church. (PCUSA). Since the 1960s, mainline denominations' membership has declined. The Presbytery of Memphis, the basic unit studied, participated in the decline of the PCUSA. The dynamic model developed in this dissertation combines the shepherd and servant metaphors to develop a biblical, narrative-driven model for transformational leadership. The dates of implementation were May 22-26, 2003.  After the training, the workship and the participants were evaluated.  The project director assessed the findings by using post-tests, covenant cards, and role-playing.
