The problem stated is that currently the two processes are alienated from the church's mission as a result of institutionalism. The method of research was to gather information from three major fields: sociology, history, and theology/ecclesiology. The research substantiated the existence of institutionalism and its negative effect upon consultation and the itineracy. It presents reviews of literature on Christian leadership and a summary and analysis of case study research on two senior pastors in southeastern Pennsylvania. The hypothesis defines as effective Christian leader as one who maximizes his strengths, minimizes his limitations, develops in Christ-like character, and influences others to accomplish a common vision. Interviews using a standardized questionnaire, an evaluation tool, church records and documentation, and personal observation yield information that was analyzed and interpreted for support or non-support of the hypothesis. It addresses the need for advance planning of sermons by pastors without the aid of the Lectionary. The author suggests that the quality and relevancy of sermons preached can be enhanced when pastors exercise the discipline of planning a preaching program in light of long-term goals for their churches. This thesis addresses several theological questions behind planning sermons in advance. It also contains a survey of literature currently available on subjects related to sermon planning, the Christian year, creativity, and church planning. Included in this work is a chapter containing a manual for planning a preaching program. Featured is a suggested methodology for developing a preaching program that is based upon a preacher's vision and goals for a congregation. A six-stage approach to planning is presented as well as a step-by-step process for planning a sermon series. The project will be conducted in three phases.  The first phase will include five Sunday morning messages addressing the nature of organizational change in the life of churches, ministry through spiritual gifts, and the development of team ministries.  The messages will discuss ministry structures found in Scripture and the basic operational principles by which they function.  The second phase will focus on five Sunday evening seminars.  The seminars will examine Sunday morning sermons in light of Garden Oaks Baptist Church's committee structure with a view toward developing a structure based on a team-ministry approach. Through interaction and dialogue, seminar participants will evaluate Garden Oaks Baptist Church's committee structure and pursue development of a team-ministry structure based on one's spiritual gifts.  The third phase will be designed to enlist a study team of twelve people from participants of the first and second phases. The author found that these congregations that developed a multicultural identity intentionally embraced racial, ethnic, and cultural differences in congregational life. Five steps were taken to begin the transition. A handbook was developed to guide teams. A small group experience was used to expose team leaders to the handbook and model the team concept. A one day workshop was given for team members. A sermon was delivered to the congregation to encourage a positive organizational climate. Some team maintenance activities were employed.
